At the prison he would read the dictionary to get a better understand of how to read a book and know the meaning of every word.Malcolm was so interested in the dictionary he would spend three to four hours sitting on his cell floor Just for the light to read constantly. Malcolm read during late hours all the time to the point he knew when the guards did a night walk through of each cell hallway. 2. Malcolm Ax's view on African American history was shocking and made me think that some points he made did actually make sense in some parts. Malcolm made sense of the views of African American history to the point where reading this autobiography has me thinking that maybe the world did start off with a black man instead of a white man. His views did give me a outlook on the history and makes me want to read more into black history and see if it is true that we started with a black man instead of white man. Tan describes standard English as a form of English where the grammar is perfect along with the tenses.Along wit h standard English she also talked about the way she alas to her family and husband where that is called English of intimacy. The English that made an impact on her was her mothers English where some would call it † limited English† (peg. 419) where their English is unclear or not perfect. 2. English has been my first language. I was born in Fairbanks, Ak where everyone just speaks English and no terms or slang Just regular good ole English of yes ma'am and yes sir. As a child I learned how to talk from my parents, because as babies you repeat words and sounds like a parrot.I have really never put thought into how my English is use, but thinking of it now my English has changed from being a little kid to and adult now. As a kid the way I talked I would always use anti and consider it a word and would argue if it was a word or not to everyone. Looking back at it anti wasn't a word and I wasn't using standard English my English was limited at the time to where some people could not understand what I was talking about half the time. As time went on my English got better with more knowledge and words I had learned throughout my life in school to where I became great at standard English.

German philosopher Immanuel Kant (1724-1804) is considered the most influential thinker of the Enlightenment era and one of the greatest Western philosophers of all times. His works, especially those on epistemology (theory of knowledge), aesthetics and ethics had a profound influence on later philosophers, including contemporary ones. Kant’s philosophy is often described as the golden middle between rationalism and empiricism. He didn’t accept either of both views but he gave credit to both. While rationalists argue that knowledge is a product of reason, empiricists claim that all knowledge comes from experience. Kant rejected yet adopted both, arguing that experience is purely subjective if not first processed by pure reason. Using reason while excluding experience would according to Kant produce theoretical illusion. Afterwards, Kant mainly focused on philosophical issues although he continued to write on science. You will notice that experience needs reason for it not to be subjective and reason on the other hand, needs experience for it not to produce theoretical illusion. Empiricists claim that experience is equal to knowledge while rationalists argue that it is reason which is equal to knowledge. For example, for the empiricists, you have this experience that enrolling at University of Makati (UMak) needs patience and panctuality for there’s so many enrollees which causes a very long line so the process will take so much of your time. Through that experience, you gain knowledge so the next time you enroll, you already know how to handle things better. On the other hand, an example of rationalism is that, if someone teach you that one plus one is equal to two (1 + 1 = 2), you gain knowledge from the reason of mathematics. My assumption for the reason behind why Immanuel Kant adopted both of these is that it is closely related with each other and it needs each other to stand for its essence.

Moral Living Synoptic Question Essay In this essay it is my intention to examine the theme of moral living within the Old Testament and the Celtic Church. Morality refers to ethical issues. It is the quality of being in accord with standards of right or good conduct. It is a system of ideas of right and wrong conduct. There are two interlinked themes of religious morality and social morality under moral living. The foundation of moral living within the Old Testament is the Sinai Covenant. Whereas, the basis of morality in Celtic Church is Saint Patrick; his moral base was always routed in his scriptural beliefs. Moses, for example, made a covenant with Yahweh on Mount Sinai, the principles from which are the foundation for the Judah Christian faith today, where he received the Ethical Decalogue (10 Commandments). As Drane states, â€Å"the commands were essentially moral requirements. Honesty, truth and justice were more important to Yahweh than the performance of religious rites.† Love of God and Love of Neighbour were the two commandments at the core of the Ethical Decalogue. The first three commandments central religious morality however, the last seven focus on Love of Neighbour and Social Morality. Winward states, â€Å"no man could be in a right relationship with God who was not in a right relationship with his fellow men.† The people of Israel had an obligation as the chosen people to obey the Ethical Decalogue. Abraham was called by God to give up his polytheistic ways. God promised Abraham that he would never give up on him. As Heinsch states, â€Å"he had to journey to a foreign land alone trusting in God’s guidance.† If Abraham fulfilled this request God promised him three things, Great Nation, Land (which was Canaan) and Protection. At this time, Abraham worshipped the popular moon god, â€Å"sin† and was to break with idolatry and become monotheistic. Epstein stated that, â€Å"Abraham turned to the service of the one and only God whom he recognised as the creator of heaven and earth.† Abraham’s love of the one true God and his change from idolatry reflects similarities with Saint Patrick. Patrick arrived in Ireland to a pagan country. The people of Ireland were idolaters in that they worshipped as many as 400 gods, with the main god being the Dagda (the father). The Celts held such things as the sun, trees, groves, water and birds to be sacred. Joyce states that they had the tendency to â€Å"find the divine in all of created nature.† Patrick brought Christianity to Ireland to transform the pagan people to monotheism. He wanted them to worship and love the one true God. Patrick adopted pagan practice to Christian tradition, for example, he changed the worship of the â€Å"sun† to the â€Å"son.† Patrick wanted the people to become monks and virgins for Christ. He advocated that true worship of God required to be newly baptised (converted from paganism to Christianity.) Patrick wanted the people to convert freely; they were never forced as the decision to become a Christian had to come from the heart. When Patrick left a place he made sure he left a building (church) to be used for communal worship. Like the Old Testament prophets, Patrick expected his ordained to be good role models to the people. Unfortunately in the Old Testament the religious leaders did not always do this. Ezekiel, for example, was to inform the people that God was going to hold the religious leaders responsible as they had led the people astray instead of encouraging them to worship only Yahweh. God told Ezekiel to prophesy to the leaders, â€Å"shepherds have been feeding themselves, should not, you the shepherds feed the sheep.† In tandem with this, the prophet Elijah also had to deal with the people of Israel’s idolatry. He was aware that there was a lack of steadfast love due to the people worshipping both Yahweh and Baal (god of fertility.) Elijah challenged the people about this saying, â€Å"how long will you go limping with two different opinions?† The people needed to stop worshipping both Yahweh and Baal and were to only worship the one true God, Yahweh. Elijah had little sympathy for the people worshipping both Gods. He challenged King Ahab to a contest on Mount Carmel between Yahweh and Baal to determine who the true God is. Elijah had a great victory as Yahweh won, usually this would be celebrated but instead, Elijah went to Mount Horeb as he knew the people’s change of heart of Yahweh as the one true God was temporary and this was not good enough. True love of God was required. In line with this, Patrick also challenged the pagan people’s ways through their worship of Dagda and Lugh. It took a long time for the pagan people to convert to truly worshipping one God. Paganism continued to exist alongside early Christianity 100 years after Patrick. Amos spoke out about social injustices, he stated, â€Å"let justice roll down like waters, and righteousness like an ever-flowing stream.† Amos spoke about respect for marriage, something which King David lacked. He had an affair with Bathsheba and committed the sins of lust, adultery and murder. He was punished for this as Yahweh was to â€Å"raise up evil against you out of your own house.† David’s son died as a result of his sins. Similarly, Patrick also showed a respect for life. In L19 Patrick expresses his concern for women. The women were taken as captives, to be distributed â€Å"as prizes.† Patrick makes it clear that the fate of Coroticus and his men is to be â€Å"lorded over† for all eternity by those whom they regarded to be â€Å"barbarian Irish.† In L4, Patrick also speaks up against murder and slavery – he grieves for those captured and killed and calls the perpetrators themselves â€Å"captives of Satan† the punishment met out to them will be â€Å"external life in hell.† To conclude, Christianity is now one of the leading world religions and therefore the mission of both the prophets and Patrick was successful. There will always be a call for people to repent and convert to Christianity with a return to a moral life.

Disinfectants Used Within Microbiology Laboratory The purpose for this literature review was to examine the literature currently available to the general public on the application of a range of disinfectants used within a microbiology laboratory in both the public e.g. hospital laboratories and the private sector e.g. university laboratories. This literature review was carried out on the effectiveness of disinfectants so that previous and current knowledge on the use of these disinfectants can be analysed. This will help give an insight into the subject area and help with the preparation and production of the final report based on the research being carried during the literature review and research project. The main purpose of the research project being conducted was to compare the effectiveness of a variety of disinfectants especially Trigene which has been endorsed for use in the microbiology laboratories of the Greater Glasgow and Clyde health board and that of Virkon which is currently used by the microbiology laboratory at the University of the West of Scotland. The literature examined showed that the disinfectants used in clinical laboratories and any other area where microorganisms can cause a problem with cross-contamination, should be evaluated for their effectiveness against the range of organisms which might be encountered. It is an important requirement that the disinfectants being used are able to inhibit or kill the microorganisms quickly and by using the lowest concentration available. (Isenberg, 1985) A study conducted by Kasthjerg et al (2010) which looked at the effects of a range of disinfectants on the expression of virulence genes present in the bacterium Listeria monocytogenes. This study showed that effects on the virulence gene in the bacterium could be linked to the chemicals found in the disinfectant with some causing an inhibition of the gene while others showed an induction of the gene Disinfectants A disinfectant is a chemical which is widely used to eradicate a variety of microorganisms that are currently found in the samples received into a laboratory or are currently used within an educational setting for the teaching of microbiology to students. Disinfectants can have any of the following chemicals as their main active ingredient: halogenated tertiary amines, chlorine containing compounds, phenols, quaternary ammonium compounds and peroxygens. (Tyski et al, 2009) Thus the disinfectants can be divided into groups relating to the chemical present as the active ingredient and these groups will be discussed later in the report. It is important that certain criteria are met when classifying a chemical as a disinfectant, these include:- That the chemical components of the disinfectant will not have an adverse effect on the health of the user and if any health issue is realised then appropriate action can be taken to remove this risk i.e. use PPE such as gloves or respiratory mask. (Severs Lamontagne, 2002) It. is also important that the disinfectant has the ability to render inactive or kill a wide range of microorganisms including viruses, bacteria and fungi. (Severs Lamontagne, 2002) It is also important that a disinfectant does not have an adverse effect when used on equipment. The research conducted by Kim, Ryu Beuchat, (2007) showed that the effectiveness of certain disinfectants can be diminished when they are in contact with biofilm surfaces. It is currently thought that there is very little resistance to the disinfectants used due to the presence of a variety of chemicals considered to have an antimicrobial effect in each disinfectant. (Kasthjerg et al, 2010) Efficiency testing of disinfectants has been around for roughly 50 60 years ago. (Werner, 2007) In more recent years a working group was set up which set Standards which govern the microbial activity testing of chemicals used as antiseptics and disinfectants. (Werner, 2007: Tyski, S., et al, 2009) The introduction of these standards has allowed the efficiency tests to become more quantitative and produce lower margin of error. (Werner, 2007) Peroxygen This group of disinfectants consists of chemical disinfectants which contain the chemical peroxygen and includes Virkon which is one of the disinfectants which will be evaluated during the research project being carried out. Virkon is available as a powder and is diluted for use by dissolving it in distilled water to give the required concentration. Virkons method of action is through the combination of the chemicals chlorine, hydrogen peroxide and paraoxymonosulphate. (Alegente, G., et al, n.d.) These chemicals act by oxidation of the plasma membranes of microbial organelles. The effects of peroxygen disinfectants was investigated by a study conducted by Quilez et al, (2005) to discover what concentration of the disinfectant and time required for the disinfectant to be most effective when dealing with Cryptosporidium parvum oocysts. The literature review conducted by Severs Lamontagne, (2002) indicated that there was only a moderate risk of irritation to the user when the Virkon is in powder form. The Virkon may induce coughing, chocking or wheezing if inhaled while preparing the diluted disinfectant. However, when the powder has been diluted into a liquid form it is thought to cause no harm to the users skin or eyes. (Severs Lamontagne, 2002) As the suggested research to be conducted is related to the efficiency of disinfectants then it was important to review current literature which gives an indication of the effectiveness on a range of microorganisms. From the literature it was shown that Virkon is effective when used as indicated against a wide range of microorganisms including Gram positive and gram negative bacteria, viruses, fungi and spore forming bacteria. The study conducted by (Severs Lamontagne 2002) showed that these organisms were inactivated using a 1% solution of Virkon. A study conducted by Gaparini et al, (1992) showed that Virkon was effective when used against spores which had been cultivated onto nutrient agar. This study also indicated that the effects of Virkon were quick acting; this could be attributed to the high concentration coefficient of the disinfectant. Group 2 Halogenated Tertiary Amine This type of disinfectant is considered broad spectrum and biodegradable and is generally found in combination with detergents. (Health and Safety Executive, 2005). The halogenated Tertiary Amine group of disinfectants includes Trigene on which part of the research project is based. Trigene is available as a concentrated liquid or as a manufacturer diluted liquid. (Trigene Company) Trigene is also available in sachets which have been approved for use on submarines used by the Armed forces in the UK. (Severs Lamontagne, 2002) The findings of the study by Severs Lamontagne, (2002) showed that as with Virkon the use of Trigene was effective at rendering inactive viruses, bacteria and fungi when used in accordance with the manufacturers instructions. Health and safety tests were carried out on Trigene and the results have shown that the disinfectant poses a low risk to the users if accidently inhaled or ingested and there are no known health hazards with the use of Trigene. (MediChem international) Quaternary ammonium compounds This group of disinfectants is considered to be effective against most bacteria strains; however they are ineffective against viruses, bacteria which form spores and Mycobacterium. It is likely that this would not be an efficient disinfectant to be used within a clinical or university microbiology laboratory due to the risk of receiving samples containing spore forming bacteria, Mycobacterium species. The disinfectant can become inactivated by a low PH or the presence of organic material. (Health and Safety Executive, 2005) The mode of action for members of this group of disinfectants is that they damage the cell membrane which will result in cell leakage. (Ioannou et al, 2007) This study also showed that an increase in temperature increased the time taken to eradicate the bacterium. The study done by, Kim, Ryu Beuchat, (2007) showed that the efficiency of the disinfectant could be linked to the chemical structure of the Benzylalkonmium chlorides hydrophobic alkyl chain. It also showed that the presence of organic material (infant formula) can decrease the efficiency of the disinfectant. Hypochlorite and other chlorine-releasing agents This is a disinfectant which contains chlorine as its active ingredient, and an example of this disinfectant is Milton which is currently used to sterilise baby utensils. It is considered a broad spectrum disinfectant as it can inactivate or kill a range of bacteria and viruses. However, it is considered less effective against bacterial spores. As with the quaternary ammonium compounds this group of disinfectants has been shown to be inactivated by organic material and has to be prepared daily, this is due to the instability of the chemicals caused by concentration and temperatures at which the disinfectant is stored. (Health and Safety Executive, 2005) The hypochlorite disinfectant is provided in the form of Sodium Hypochlorite and it is commonly used within a clinical laboratory especially for the cleaning of equipment when recommended by the manufacture. Phenolic This group includes the disinfectant Hibetine which is currently used at the University of Glasgow and the active chemical is phenol. It has been shown to be a broad spectrum disinfectant which is effective against certain bacteria including Mycobacterium tuberculosis and some viruses, although shows no action against bacterial spores. The disinfectant is used with a combination of the phenolic chemical and a detergent. The advantages of using this type of disinfectant is that it is considered stable in undiluted form and organic material does not appear to have the same negative effect on the efficiency of the disinfectant as has been observed in other disinfectants.. Microorganisms an introduction The main purpose of conducting the research project was to observe the efficiency of disinfectants when used against a range of microorganisms. The microorganisms to be investigated include a Gram positive bacteria such as Staphylococcus aureus, a Gram negative bacteria such as Escherichia coli, a spore forming bacteria such as Bacillus cereus and a yeast e.g. Saccharomyces cerevisiae. The study conducted by Tyski, S., et al, (2009) used microorganisms which could easily be isolated from hospitals. The study carried out by Ioannou et al, (2007) suggests that a common feature of bacteria especially staphylococcus aureus can acquire a plasmid which contains genes which will allow the bacteria to become resistant to certain antimicrobials. The literature search carried out showed that the organisms which are commonly used in research to show the efficiency of disinfectants are commonly isolated from hospital patient samples. (Gasparini, et al, 1992) Gram negative bacteria Gram positive bacteria Yeast Sporing bacteria The use of disinfectants in combating the spread of infections from bacterial spores from organisms such as C. parvum, Bacillus anthraxis, Clostridium difficile and bacillus cereus is important as these are the most difficult of all microorganisms to eradicate. (Quilez et al, 2005) Discussion The literature reviewed has shown that disinfectants are an important part of the working environment of a laboratory as it is essential that the disinfectant has the ability to inactivate or destroy a wide range of microorganisms. The study by (Severs Lamontagne, 2002) showed that both Virkon and Trigene could be classed as efficient and broad spectrum disinfectants as they both killed a variety of microorganisms ranging from viruses (both enveloped and non-enveloped) to fungi and bacteria including spore forming species. The study by Kasthjerg et al, (2010) deduced that the disinfectants which contained the peroxygen and chloride compounds decreased the virulence gene expression; however, the disinfectants containing the quaternary ammonium compounds encouraged the expression of the virulence gene. Conclusion The study conducted by Severs and Lamontagne, (2002) suggested that Both Virkon and Trigene were effective at eliminating the bacteria which could poses a health risk to divers but they felt that as the Virkon product had managed to eradicate more bacterial and viral strains than Trigene and that these effects were produced quicker with Virkon so the conclusion was that this product (Virkon) should be considered a better disinfectant and be recommended for use by divers.

Critical Analysis of what makes The Lion King a successful musical Ess

Introduction The Lion King musical is a well-known musical that has taken the stages of Broadway, West End and the rest of the world by storm (The Lion King, 1997). Regarding the process of the musical, Artistic Director Julie Taymor’s first thoughts for choosing the Lion King as the next big thing on stage, was classed as ‘impossible’ due to the film’s lack of theatrical material (The Lion King, 1997). Therefore, staging this particular work contained a great deal of uncertainty and the need for taking huge risks. Taymor (1997) suggests how ‘the Lion King was the worst idea possible to create a stage show.’ It has become evident that a number of significant barriers had to be overcome to secure the practicality of the production. In view of this controversy, this dissertation will critically analyse the success of the Lion King by exploring two significant aspects that have helped to make the musical a success. Firstly, the essential components that make u p this theatrical production will be explored and secondly, the roles of each producer within the Lion King and their combined and individual influences they have had from the production will be evaluated. By analysing these two central themes, this paper will show how and why this musical has developed and achieved its phenomenal success. The components can be broken down into the following: dance and movement, character portrayal, masks/puppetry, music, costume design and idealistic process. Each component will be analysed in detail in an attempt to portray how this effectiveness has added to the overall musical vision. Chapter 1 Through dance and movement, the storyline were expanded with the assistance of choreographer, Garth Fagan. A well-renowned choreographer... ...downfalls. Fagan in his own hope want the audience to look at dance without going through boredom or thinking dance as a medicine (Bramley 24:1997). The musical has allowed this particular component to make differences to such challenges from one dance to the next. This was possible due to Fagan’s approach to choreography that are different compared to another choreography that was designed to other Disney films turned musicals i.e. Beauty and the Beast and Little Mermaid. These two notable musicals have taken the stages of Broadway by storm. However, there is an ingredient missing to those shows that Taymor was able to capture from beginning to end with the Lion King. It was a risky challenge that Fagan radically took out of the negative into the positive with the use of vocabulary to approach the use of dance and movement as part of a highly successful musical. The individual and his eternal struggle for a better life. How individual goals are achieved and the question weather to go alone or to be a part of a team? What is the best way forward?. This is a case about the ego. The backdrop is the Indian company called FIS, a business process outsourcin g unit specialized in consulting and financial advisory. It is working on a project for a US based client designing and creating training modules for ERP implementation.The FIS team performance management is largely grounded in a three level appraisal system that is obviously designed to increase the effectiveness of the team. The outcome is to ensure solid project completion and customer satisfaction. Needless to say that did not happen and the project becomes plagued by internal rivalry, poor leadership, poor coordination among other things that ultimately leads to a failure. Our mission is in short to explain in relevant terms why we think this happened and finally describe how it could be prevented to happen again.Working in a group and striving for a common goal can be challenging as this paper will demonstrate. We as a group did clearly experience many of the same concepts that characterize the FIS case when working on this assignment. However as this paper demonstrates, we dr ew on the recently gained organizational behavior (OB) knowledge and resolved it in peace and harmony. The context of the case is described in the following paragraph and organizational chart. Steven Fernandez is the Human Resources Manager who is shortly introduces in the beginning of the case.He is playing a minor role with regard to the team conflicts due to the fact that he is not within the team at the clients site. The following sections will introduce into the numerous types of conflicts and their consequences. Question 1: What are the dysfunctional characteristics of the FIS project?In order to point out the main problem one can say that the team neither works efficiently nor effectively. The result is an inadequate group development process. In the following paragraphs we want to show a lot of examples in order to explain which dysfunctional characteristics of the FIS project cause the bad team performance and why these aspects lead to the failure of the project. The first thing to mention is the intra-group competitiveness. In our opinion the reason for this internal competition is the evaluation system.Employees’ promotion, wages and future prospects depend on the ratings and feedback from the project manager. There are three levels in an appraisal – (a) below expectations, (b) met expectations and (c) exceeded expectations. This over simplified grading system does not work because it only focuses on the individual performances of each team member regardless of the team performance as a whole. For a group project it should be more relevant to highlight the result or rather the success of the task and the customer satisfaction.Another issue in this case is that the evaluation s ystem is based on only three categories. Hence every team member tries to reach the highest category (exceeded expectations) in order for promotion and higher wages. This leads to that each individual team member tries to lower the performance of the other team members to highlight his or her own performance. All together it constricts team development and performance as well as project success. Achieving individual goals is seen as more important to some team members than the team goal – finishing the task reaching the best outcome as possible.Therefore it grows a information filtering between team members. Some team mates hesitate to share information and restrain their work results in order to have advantages against their colleagues. As an example Sara needs information from Sidharth, but he puts her off claiming it took him a long time to find this documents and Sara should spent the same time of searching on it. Otherwise he shares the information with one of his group mates. Finally some of the team members or rather small groups of the team stuck in a rivalry mindset.For this reason the team is not able to create a common vision or a feeling of corporate identity and to share common ideals. In general for every project a new team has to be set up. Team members have to get acquainted to each other. This can lead to bad team performance. In this case the problem is that if people have worked together and know each other well, they tend to form smaller groups within the groups which cause a kind of group thinking. As well as if the size of the team changes over time it is hard for new people to integrate into the existing group.For example those team mates who have worked together in previous projects, separate themselves from the team through being together without involving other members into their small group during the breaks. It is especially a problem in this case because after two month of already working on the project, several new members joint the team. To sum up one can say that there is a lack of group activities and finally very low cohesiveness between the team members. A further fundamental factor causing the bad performance of the team and the failure of the project is a lack of behavioral norms.Members of the group gossip about other team mates. It can be seen in the case that the team leader Rishi is talking to the project manager Philly and claims that Sara is not talented enough to prepare courses curriculums. Besides the gossiping there is also a way of bullying existing. For instance Philly accuses Sara in front of the whole team by stating that she misses deadlines although that actually is not true. In addition to that he corners Sara through advancing deadline dates. Relating to the lack in behavioral norms it is also important to bring up the differences in attitude of working.Philly seems very lax to answer emails, to take important phone calls and to take care of the needs of the team. The main task or function of the project manager or at least of the team leader is representing a role model and avoiding the problems mentioned before. However they reinforce the trouble because of a huge lack of leadership. As outlined before the attitude of Philly`s work is not appropriate as well as his behavior to Sara.Regarding convenient communication and coordination Philly and Rishi fail. The poor coordination arises through a wrong composition of the team. The performance as individuals is high but the team performance is low due to the reasons that are explained above. First mistake is that Rishi send the first draft to Philly, even though he should have only submitted the second draft to Philly. The second huge failure is that Philly deliver the first draft to the client without checking the mater ial. In this aspect there is also a task as well as the value conflict included. As explained beforehand Philly always relies on Rishis working results and he has a lax attitude of work concerning fulfilling his tasks.Another reason that could have happened is poor communication because if the team members as well as the superiors would exchange data and talk to each other in an appropriate way they could avoid such mistakes. The result of the poor communication within the team is that there are many information conflicts. Interpersonal differences arise due to inconsistencies or controversies between people within teams. Referring to the FIS project there are many examples of interpersonal differences.One of the momentous issues are that a small group of team members knowing each other in advance are not willing to integrate new people into the team. That leads to formation of subgroups and finally to a lack of inclusion and cohesiveness. A second example is the dysfunctional characteristic that for some team members the individual success expressed in the appraisal rating is more important than project development, team success and customer satisfaction. For instance Rishi claims about Sara’s weak work to Philly, to emphasize his own work. Howeve r Sara’s commitment to the project is very high.Philly trusts and believes in Rishi’s opinion and statements, though he also begins to bully Sara. He passes the buck to Sara blaming her in front of the whole team she would always miss deadlines. Actually struggling to meet deadlines is caused through Philly’s lackadaisical attitude to work. However Sara first tries to avoid the conflict and concentrate on her job but she is inwardly frustrated and demotivated. Later she tries to talk to Rishi about Philly’s behavior expecting him to help her as a team leader. But he shows compliance to Philly and denies supporting her. Again this is a ack of leadership; he does not take care to needs of his team. All in all it seems to be clear that the organizational structure of the evaluation system is responsible for the most of the dysfunctional conflicts. Some of the team members are working more as individuals or in mini-groups within a team not realizing that this project requires integrating individual’s work to one big picture. Though all stuck in a rivalry mindset and the possible failure of the project is predictable. Question 3: Is the poor team development process a consequence of dysfunctional characteristics? Explain your answer.In the previous chapters was outlined that the project team had to face a lot of different conflicts. The sum of these conflicts led to the low team performance and a team development which cannot be seen as exemplary. The advent of this poor team development process can be seen in the selection of the several team members. Based on communication skills, experience, appraisal and fitting to the project requirements a global team is set up (out of Americans and Indians), regardless if the team members fit to each other or not. When people have to work in a group there are two possible forms possible: workgroups and teams.They differ in various aspects. Workgroups tend to follow individual goals and are focused on their individual tasks. The interdependence is low and social skills are rather not important. Whereas team members are following a common goal and are focused on their collective goal. Analyzing the project team of FIS Consulting services it seems to be rather a workgroup than a team. Team members differ in their individual working styles. Sara and Shri Shalini are very well performing employees with excellent appraisals. Their senior Philly had a different approach to get work done.For instance he refused important inquiries from clients also his long response time. This differing process goals, differing values as well as interpersonal differences are one cause for the dysfunctional conflict which supports the team development process in a negative way. The entire project lacks team building events, like going to movies or a common breakfast at the hotel.Furthermore it is essential for effective teams that they have or develop group cohesiveness which is very beneficial if the team targets a common goal. Group cohesiveness ensures that team members have the feeling that their character and their work is appreciated within the team. That increases the performance because the employee has an intrinsic motivation to push the project forward. People can count on each other and work hand-in-hand very efficient. For the FIS project team this example is unfortunately not the case. People cannot rely on others and they do not have the feeling that they are going into the same direction.The team is not cohesive, they rather push each other away. If a manager wants to develop a well-functioning team in our opinion a team contract is a requirement. In this contract all the rules and procedures are written down and are open to scrutiny for everyone. Most beneficial would be if the team contract is set up during the first meeting in which everyone can contribute to it. A further benefit is that the team contract prevents the omission error and therefore unethical behavior. Due to the fact that the FIS project team lacks such a contract it is no surprise that the problems and the conflicts escalates.If Rishi would have been a good leader he would set up a team contract. Furthermore the team leader Rishi lacks a lot of leadership capabilities. One of the most important tasks of a team leader is that he has to care for his team. Only when this task is properly performed the project goal (development of ERP trai ning materials) can be reached. But as described above he failed in his duties miserably. Instead of fostering team cohesiveness he started bullying his team mates, especially Sara. When other team members hampered each other he did nothing to end this destructive decision.He could have been a mediator and facilitate as a third party between the two opposite parties. But he made it even worse and fueled the disputes. Question 4: What course concepts contributed to the team’s performance failure? Explain your answer. As outlined in the previous chapters the project team faced a lot of conflicts which led to the low team performance and a team development. For a team to become successful they must share common goals and responsibilities for specific outcomes. The job of the team leader is to set these goals and establish behavioral norms within the team.As pointed out it was believed that the project team members of the FIS project possessed substantial individual technical exp ertise, but lacked the skill to perform together successfully, meaning that the team had all the potential to be efficiently as a team. Philly seemed to lack effort, approvals were delayed which led to frustration amongst the team members, the team was working long hours and struggled to meet deadlines. Philly failed at setting a common goal and responsibilities with specific outcomes and a direction and he did not have an enabling structure that facilitated teamwork.Philly also failed in managing the diversity, observable and unobservable similarities amongst the team. Diversity can cause misunderstanding, suspicion, and conflict in the workplace that can result in absenteeism, poor quality, low morale and loss of competitiveness as well as lowered workgroup cohesiveness. In simple terms this is exactly what happened in the case. As a result the team lacked cohesiveness, to the degree to which members are attracted to the team and to its members and how loyal team members are to th e team and to each other.This lack of cohesiveness reached its lowest point in absolute bullying. Storming; team members begin establishing goals, work processes, and individual roles.Norming; the team becomes more cohesive and clarifies members’ roles and responsibilities, team goals, and team processes. Performing; the team is cohesive, productive, and makes progress toward its goals and at last adjourning; when the team disbands. Referring to the previous chapters the FIS consulting team only got through the first two stages, forming and got stuck in storming. As also explained beforehand the team began forming groups within the team and was reluctant to involve other members. The team was working as individuals in mini groups, which escalated into intra-group competitiveness, the groups compete against each other.From the start the team began focusing on achieving a high performance appraisal rating rather than working together as a team. Team members commonly formed their suggestions as in small groups separating themselves from other team members. The groups provided suggestions without consulting or briefing the rest of the team members prior to the meetings resulting in team members promoting their own agenda for the sake of a personal benefit. The team members did not seem to realize that that the project required integrating each individuals work into a cohesive whole as they were stuck in rivalry mindset.The team was assigned with designing different courses, training materi al and preparation tasks. Each of these tasks were performed by different team members and these components would later require alignment and integration to complete the final module. So it should be obvious that resource sharing was very important to the project. Different groups of the team started refusing to share resources and critical information with the rest of the team. This eventually led to misunderstandings and disagreements amongst team members.They did not succeed in developing cohesiveness to the degree to which members were loyal to the team and to each other. So the team never got to the point of performing due to intra-group competitiveness. Because members of the team lacked cohesiveness and were not committed to the team or its goals the team performance suffered as a result. These factors led to process loss as a consequence where the team performs worse than the individual members would have if they would have worked alone. This failure of the team development and therefore the FIS project ultimately led to a negative impact on the company’s image.Question 5: What should the new team leader do? It seems quite obvious that before the new team leader does anything, he must analyze in detail what really happened at the FIS project in North America. When he has established a clear picture of what went wrong he should form a plan to prevent it from happening again and aim to increase customer and employee satisfaction in the process. One of the most striking things when reading the case is the level of autonomy the off-shore team has. How bad things could get before they were identified and dealt with at the FIS HQ.So the first thing the new team leader (and the HR department at FIS) needs to establish is clarity and a strong quality protocol for each project. He needs to integrate a detailed project roadmap that has frequent internal reviews, process definition, milestones and performance accountability. This system has to be redundant , so if one link in the chain fails an alarm goes off and there is a B-plan to fall back on. For major milestones like a client demo a quality assurance manager has to approve that the product meets delivery qualifications and client expectations.We assume that in this analytical exercise the same core concepts as we have highlighted in answers one to four would surface. In short, how the evaluation system generated a destructive intra-group competiveness and low cohesiveness as a result. How the poor leadership and work ethics on both senior and mid level affected motivation and caused frustration in the ranks below. In addition the team leader needs to add more focus on the collective group effort and task completion as well as client and employee satisfaction. Thirdly he needs to make sure there is much higher cohesiveness in the group to generate better working morale, motivation, team spirit, performance and employee satisfaction.One of the things that affected the FIS project was that the group grew from a small workgroup to fully fl edged team with the relevant differences in their interdependence, accountability, decision making and leadership. Sadly the cohesiveness of the team diminished relative to the increased size of the group. As a group leader he needs to give those growing pains special attention and lead by example. He should instigate and structure various team building exercises and events to foster good group communications. This can be as simple as a group breakfast at the hotel or even just a walk in the park.And on the topic of communications, to prevent the omission and commission errors from the past the team leader needs to create a secure communication process where employees can report misconduct (either under name or anonymous) or and seek consultation or mediation at early stages of a potential conflict. This communication system needs to be able to feed up to a higher source at FIS consulting HQ in some instances, as one of the major source of problems and dysfunctional behavior were th e former team leaders Philly and Rishi.Lastly the new team leader should also form a doctrine with code of ethics and behavioral norms that reflect the FIS company values, vision and culture. This document should be presented to all employees at say a team offsite event, and be proactively introduced to all new employees so they understand how their actions, big or small have an important social impact. If those conditions mentioned above were met, we believe the offshore department at FIS would be capable of taking on and completing big and complex projects and pass with flying colors.But in essence the dilemma of the new leader is the same that every team leader is faced with. To motivate his team in physiological, behavioral, cognitive and social context to curb the individuals effort into a strong team effort and strive for a common goal.
